Abstract

Nurse burnout in critical care units poses a significant challenge for healthcare organizations worldwide, with far-reaching consequences for patient safety, workforce stability, and healthcare costs. Burnout, characterized by emotional exhaustion, depersonalization, and a diminished sense of personal accomplishment, disproportionately affects nurses in critical care due to high patient acuity, ethical dilemmas, and sustained exposure to trauma. The COVID-19 pandemic exacerbated these stressors, leading to alarming turnover rates and mental health crises among critical care nurses. This comprehensive review synthesizes current evidence-based strategies aimed at reducing burnout and improving retention in critical care units. Organizational strategies include optimizing staffing ratios, implementing flexible scheduling, adopting shared governance models, and promoting transformational leadership. Individual-level interventions, such as mindfulness-based stress reduction, resilience training, and access to psychological support, have shown significant efficacy in reducing stress and improving coping mechanisms. Technological innovations that streamline workflows and reduce administrative burden also contribute to improved job satisfaction. Furthermore, career development opportunities and recognition programs foster professional engagement and loyalty. A multi-faceted approach combining organizational reforms, leadership initiatives, and individualized resilience-building strategies is essential to mitigate burnout, enhance retention, and ensure the delivery of high-quality critical care services.
